مرور سیستماتیک تاثیر مبادله رهبر- عضو بر صدای کارکنان: رویکرد فراتحلیل

چکیده

در مطالعات سازمان و مدیریت بیان جمعی ایده‌های سازنده، نارضایتی‌ها، مشارکت رسمی و غیررسمی در تأثیرگذاری بر توسعه سازمان تحت عنوان صدای کارکنان شناخته می‌شود. مطالعات نشان می‌دهند که رابطه دوجانبه بین کارکنان و سرپرستان و مبادله رهبر – عضو از عوامل تأثیرگذار بر رفتار صدا است. هدف این پژوهش بررسی تاثیر مبادله رهبر – عضو بر صدای کارکنان می‌باشد. در این پژوهش به منظور درک جامع‌تری از تاثیر مبادله رهبر – عضو بر صدای کارکنان از مرور سیستماتیک و رویکرد فراتحلیل استفاده شده است. از مجموع 88 مقاله که در جستجوی اولیه به دست آمدند، طبق یک پروتکل نظام‌مند 33 مقاله با استفاده از روش فراتحلیل و با دو مدل اثرات ثابت و تصادفی و با بکارگیری نرم‌افزار CMA 2 مورد تجزیه و تحلیل قرار گرفتند. تحلیل‌ها نشان می‌دهد که با توجه به ناهمگونی مطالعات بررسی شده، تاثیر مبادله رهبر – عضو بر صدای کارکنان تایید می‌شود. همچنین نتایج آزمون N، ایمنی از خطا، پایداری و غیرقابل تغییر بودن نتایج این تحقیق را نشان می‌دهد. نتایج این تحقیق نشان می‌دهد که کارکنان ایده‌های خود را زمانی که یک مبادله رهبر-عضو قوی بین رهبران و پیروان وجود دارد، بیان می‌کنند. این نوع تشویق به کارکنان اجازه می‌دهد تا خلاق‌تر باشند و ریسک کنند و در نتیجه رفتارهای کاری نوآورانه را در آن‌ها تقویت می‌کند.

In organization and management studies, the collective expression of constructive ideas, dissatisfactions, formal and informal participation in influencing the development of the organization is known as the employee's voice. Studies show that the two-way relationship between employees and supervisors and leader-member exchange (LMX) are factors influencing voice behavior. The purpose of this research is to investigate the impact of leader-member exchange (LMX) on employee voice. In this research, in order to understand more comprehensively the impact of leader-member exchange on the employee's voice a systematic review and meta-analysis approach were used. From the total of 88 articles obtained in the initial search, according to a systematic protocol 33 articles were analyzed using the meta-analysis method with two fixed and random effects models and using CMA 2 software. The results show that according to the heterogeneity of the reviewed studies, the influence of the leader-member relationship on the voice of the employees is confirmed. Also, the results of the Fail-Safe N test show the stability and immutability of the results of this research. The results of this research show that employees express their ideas when there is a strong LMX relationship between leaders and followers. This type of encouragement allows employees to be more creative and take risks and fostering innovative work behaviors.
