تأثیر مرشدیت و جذابیت سازمانی بر بهره وری نیروی انسانی: نقش میانجی شادی کارکنان و تعدیل گری تعادل کار و زندگی

چکیده

هدف این پژوهش، بررسی تأثیر مرشدیت و جذابیت سازمانی بر بهره وری نیروی انسانی با نقش میانجی شادی کارکنان و تعدیل گری تعادل کار و زندگی در مرکز بهداشت شهرستان تبریز می‌باشد. این مطالعه به لحاظ هدف، کاربردی و از نظر روش، توصیفی- همبستگی و از نظر راهبرد، پیمایشی مبتنی بر مدل سازی معادلات ساختاری است. جامعه آماری پژوهش، کارکنان مرکز بهداشت شهرستان تبریز به تعداد ۱۲۰۰ نفر می‌باشد. حجم نمونه آماری با استفاده از رابطه کوکران ۲۹۱ نفر برآورد و به روش نمونه گیری تصادفی طبقه‌ای انتخاب شد. ابزار گردآوری داده‌ها پرسشنامه‌های استاندارد جاتمیکو (2004) برای متغیرجذابیت سازمانی، پرسشنامه هرسی و گلد اسمیت (2003) برای متغیر بهره وری نیروی انسانی، پرسشنامه تیوس و همکاران (2014) برای متغیر شادی کارکنان، پرسشنامه وونگ وکو (2009) برای متغیر تعادل کار و زندگی و پرسشنامه قلی پور و همکاران (2010) برای متغیر مرشدیت سازمانی که دارای روایی و پایایی مناسب می‌باشد. جهت تجزیه و تحلیل داده‌ها از نرم افزار Smart Pls استفاده شد. مطابق نتایج پژوهش، مرشدیت و جذابیت سازمانی هم به صورت مستقیم و هم غیرمستقیم و با میانجی شادی کارکنان بر بهره وری نیروی انسانی تأثیر دارد. همچنین تعادل کار و زندگی تأثیر جذابیت سازمانی بر بهره وری نیروی انسانی را تعدیل می‌کند و نقش تعدیل گری تعادل کار و زندگی در تأثیر مرشدیت سازمانی بر بهره وری نیروی انسانی تأیید نشد. با توجه به نتایج پژوهش با ایجاد برنامه‌های مؤثر مرشدیت و جذابیت سازمانی و تعادل کار و زندگی، می‌توان گامی مؤثر در جهت افزایش بهره وری نیروی انسانی برداشت.

چکیده [English]

The purpose of this research is to investigate the effect of mentorship and organizational attractiveness on human resource productivity with the mediating role of employee happiness and moderating work-life balance in the health center of Tabriz city. This study is applied in terms of purpose, descriptive-correlative in terms of method, and survey based on structural equation modeling in terms of strategy. The statistical population is 1,200 employees of Tabriz health center. The statistical sample size was estimated to be 291 people using Cochran's correlation and selected by stratified random sampling. The tools of data collection in this research are Jatmiko standard questionnaires (2004) for organizational attractiveness variable, Hersey and Goldsmith questionnaire (2003) for human resource productivity variable, Tius et al. questionnaire (2014) for employee happiness variable, Wong Wuko questionnaire (2009) for variable Work-life balance and Qolipour et al.'s questionnaire (2010) for organizational mentoring variable that has appropriate validity and reliability. Smart Pls software was used to analyze the data. According to the results of the research, mentorship and organizational attractiveness have an effect on the productivity of human resources through the mediation of employee happiness. Also, work-life balance moderates the effect of organizational attractiveness on human resource productivity, and the moderating role of work-life balance on the effect of organizational mentorship on human resource productivity was not confirmed. According to the results of the research, by creating effective programs of mentorship and organizational attractiveness and work-life balance, an effective step can be taken to increase the productivity of human resources.
