تحلیل نقش واسطه‌ای هوش سیاسی و فرهنگی منابع انسانی بین رهبری اخلاقی و تغییرات سازمانی

چکیده

بی تردید در محیط پویای کنونی در سازمان ها، نقش تعیین کننده‌ رهبران اخلاقی در تغییرات سازمانی بسیار حائز اهمیت است. هدف از پژوهش حاضر تعیین تأثیر رهبری اخلاقی بر تغییرات سازمانی با نقش میانجی هوش سیاسی و فرهنگی می‌باشد.
جامعه آماری شامل تمامی مدیران و کارکنان شهرداری مشگین شهر به تعداد 517 نفر می‌باشد که با توجه به جدول مورگان 220 نفر به عنوان نمونه آماری از طریق نمونه گیری غیرتصادفی در دسترس مورد مطالعه قرار گرفتند. برای گردآوری داده‌ها از پرسشنامه‌های استاندارد رهبری اخلاقی کالشون و همکاران (2011)؛ تغییرات سازمانی میل(2003)، هوش سیاسی فریز و همکاران (2005) و هوش فرهنگی آنگ و همکاران (2007) استفاده شد. داده‌‌ها با استفاده از روش مدل سازی معادلات ساختاری و نرم افزار Lisrel8 تجزیه و تحلیل شدند.
یافته‌ها نشان داد رهبری اخلاقی بر تغییرات سازمانی و هوش فرهنگی تاثیر معنادار دارد؛ اما این تاثیر بر هوش سیاسی تایید نشد. تأثیر معنادار هوش فرهنگی بر تغییرات سازمانی مورد تایید قرار گرفت. هوش سیاسی بر تغییرات سازمانی تاثیر معنادار نداشت.
هوش فرهنگی در ارتباط بین رهبری اخلاقی و تغییرات سازمانی نقش واسطه‌ای داشته است. در نهایت نقش واسطه‌ای هوش سیاسی در ارتباط بین رهبری اخلاقی و تغییرات سازمانی مورد تایید قرار نگرفت.

چکیده [English]

Undoubtedly, in the current dynamic environment of organizations, the role of ethical leaders in organizational change is crucial. The purpose of this study is to determine the effect of ethical leadership on organizational change through the mediating role of political and cultural intelligence. The population includes all the managers and employees of Meshgin Shahr municipality in Iran with 517 persons. According to Morgan table, 220 persons of them were surveyed using convenience sampling method. Data were collected using standard questionnaires of ethical leadership of Kalshoven et al. (2011); organizational change of Mill (2003), political intelligence of Ferris et al. (2005) and cultural intelligence of Ang et al. (2007). Structural equation modeling and Lisrel8 software were also used to analyze the data. Findings showed that ethical leadership has a significant effect on organizational change and cultural intelligence, but this effect on political intelligence is not confirmed. The significant effect of cultural intelligence on organizational change is confirmed. Political intelligence has no significant effect on organizational change. Cultural intelligence has a mediating role in the relationship between ethical leadership and organizational change. Finally, the mediating role of political intelligence in the relationship between ethical leadership and organizational change is not confirmed.
