بررسی و شناسایی عوامل کلیدی موثر بر تعالی منابع انسانی در اعضای هیات علمی دانشگاه ها با رویکرد فراترکیب

چکیده

 
بی شک مهم ترین مزیت رقابتی سازمان‌ها در دنیای تغییرات سریع امروزی داشتن عامل انسانی شایسته می باشد. این مهم ترین عامل استراتژیک است که به راحتی قابل تقلید کردن نیست و می تواند باعث موفقیت و توسعه پایدار سازمان ها گردد. در نظام آموزش عالی، عضو هیئت علمی اثرگذارترین و اصلی‌ترین عامل در ارتقاء کیفیت دانشگاه و به عنوان هسته اصلی منابع انسانی در نظر گرفته می‌شود. از این منظر هدف پژوهش حاضر بررسی و شناسایی عوامل کلیدی موثر بر تعالی منابع انسانی در اعضای هیئت علمی دانشگاه ها با رویکرد فراترکیب است. این پژوهش از نظر هدف کاربردی و با روش پژوهشی کیفی فراترکیب سندلوسکی و باروسو (2007) انجام شد. جامعه مشارکت کنندگان، کلیه مطالعات انجام شده در بازه زمانی 1392 تا 1404 بود. برای ارزیابی پایایی داده‌ها از روش کاپای کوهن با استفاده از نرم‌افزار SPSS نسخه 22 بهره‌گیری شد. مقدار به‌دست‌آمده کاپای (0.67) نشان‌دهنده پایایی قابل قبول پژوهش است. در راستای یافته های پژوهش 456 مقاله در زمینه موضوع مورد نظر ارزیابی و درنهایت 31 مقاله به‌صورت هدفمند انتخاب شد و با تحلیل محتوا و ترکیب ادبیات مربوط، درمجموع 115 کد،19 مفهوم، 9 مقوله کلیدی طی فرایند جستجو و ترکیب نظام‌مند متون شناسایی و مورد تحلیل قرار گرفت. نتایج نشان‌دهنده تأثیر معنادار نه عامل کلیدی بر تعالی منابع انسانی در اعضای هیئت علمی دانشگاه‌ها است. این عوامل شامل شایستگی تعاملات بین‌المللی، مهارت و تخصص، مدیریت کلاس، توسعه حرفه‌ای تدریس، فعالیت‌های پژوهشی، بالندگی سازمانی، معنویت‌گرایی، شایستگی ارتباطی اجتماعی و شایستگی شخصیتی می‌باشند.

The most important competitive advantage for organizations in today's rapidly changing world is having a qualified human factor. This is the key strategic element that is not easily replicable and can lead to the success and sustainable development of organizations. In higher education, faculty members are considered the most influential and essential factor in enhancing the quality of universities and are viewed as the core of human resources. From this perspective, the aim of the present research is to examine and identify the key factors affecting human resource excellence among university faculty members using a meta-synthesis approach. This study is applied in nature and employs the qualitative meta-synthesis method of Sandelowski and Barroso (2007). The participant population includes all studies conducted from 2013 to 2025. To assess the reliability of the data, Cohen's Kappa method was used with SPSS software version 22. The obtained Kappa value (0.67) indicates acceptable reliability for the research. In line with the research findings, 456 articles related to the topic were evaluated, and ultimately 31 articles were purposefully selected. Through content analysis and synthesis of the relevant literature, a total of 115 codes, 19 concepts, and 9 key categories were identified and analyzed during the systematic search and synthesis process. The results indicate a significant impact of nine key factors on human resource excellence among university faculty members. These factors include international interaction competencies, skills and expertise, classroom management, professional development in teaching, research activities, organizational maturity, spirituality, social communication competencies, and personal competencies
