طراحی الگوی غیبت ذهنی کارکنان در گردشگری و مهمان نوازی(مورد مطالعه: کسبوکارهای گردشگری و مهمان نوازی شیراز)

چکیده

چکیده
غیبت ذهنی کارکنان پدیده‌ای منفی است که می‌تواند کسب‌وکارهای گردشگری و مهمان‌نوازی را با چالش‌هایی جدی مواجه سازد. در این ارتباط، پژوهش حاضر با هدف طراحی الگوی غیبت ذهنی کارکنان در گردشگری و مهمان‌نوازی اجرا شد. این پژوهش از لحاظ هدف توسعه‌ای و به لحاظ روش مطالعه‌ای کیفی است و با روش نظریه‌پردازی داده‌بنیاد انجام شد. میدان پژوهش کسب‌وکارهای گردشگری و مهمان‌نوازی شهر شیراز بود که در این میان 19 نفر از کارکنان فعال در این کسب‌وکارها با استفاده از روش گلوله‌برفی و بر اساس قاعده اشباع نظری داده‌ها به عنوان اعضای نمونه انتخاب شدند. داده‌های لازم نیز به وسیله مصاحبه انفرادی نیمه‌ساختاریافته گردآوری شد. یافته‌ها حاکی است غیبت ذهنی کارکنان در کسب‌وکارهای گردشگری و مهمان‌نوازی تحت تاثیر سه دسته عوامل علی (عوامل فردی، عوامل مربوط به شغل و عوامل مدیریتی) قرار دارد و عوامل زمینه‌ای (ساختاری، بین‌فردی، فرهنگی و ضعف سیستم‌های مدیریت منابع انسانی) و عوامل مداخله‌گر (فردی و غیرفردی) نیز این پدیده را تحت تاثیر قرار می‌دهند. نتایج همچنین نشان می‌دهد غیبت ذهنی کارکنان در کسب‌وکارهای گردشگری و مهمان‌نوازی به سه شکل ترک خدمت مجازی، بطالت و کم‌کاری و بی‌تفاوتی ظاهر می‌شود. پیامدهای غیبت ذهنی کارکنان در کسب‌وکارهای گردشگری و مهمان‌نوازی نیز در سه سطح فردی، سازمانی و فراسازمانی شناسایی شدند. جهت ارزیابی اعتبار تحلیل‌ها نیز روش توافق درون موضوعی استفاده دشه است. با توجه به اینکه نرخ توافق درون موضوعی در این پژوهش 77 درصد بوده است؛ تحلیل‌ها از اعتبار لازم برخوردار است.

The present research was carried out with the aim of designing a model for employees’ mental absence in tourism and hospitality. This research is developmental in terms of its purpose and qualitative in terms of method and was carried out usin grounded theory method. The statistical population consists of tourism and hospitality businesses in Shiraz city and necessary data were collected through semi-structured individual interviews, using the snowball method and based on the data saturation. In this process, after conducting 16 interviews, data saturation was achieved. However, in order to be more sure, the interview process continued and a total of 19 people were interviewed. The findings indicate that the employees’ mental absence in tourism and hospitality businesses is influenced by three categories of causal factors (individual factors, job-related factors, and managerial factors). Contextual factors (structural, interpersonal, cultural and weak human resource management systems) and intervening factors (individual and non-individual) also affect this phenomenon. The consequences of employees’ mental absence in tourism and hospitality businesses were also identified at three individual, organizational and extra-organizational levels. The validity of the analyzes was also calculated with the intra-subject agreement method and through the participation of a colleague. According to the amount of intra-subject agreement (77 percent), the analyzes have the required validity
