بازشناسی ویژگی های اخلاقی مدیران منابع انسانی در سازمانها با رویکرد فراترکیب

چکیده

ویژگی‌های اخلاقی مدیران منابع انسانی یکی از پایه‌های اساسی برای موفقیت و پایداری سازمان‌ها به شمار می‌رود. این مدیران، علاوه بر مسئولیت‌هایی همچون جذب، نگهداشت، و توسعه کارکنان، به‌عنوان الگوهای رفتاری در سازمان شناخته می‌شوند و نقشی کلیدی در شکل‌دهی فرهنگ و جو سازمانی ایفا می‌کنند. در همین راستا، پژوهش حاضر با هدف ارائه تصویری جامع از ویژگی‌های اخلاقی مدیران منابع انسانی، از طریق ترکیب نتایج پژوهش‌های پیشین انجام شده است.این مطالعه از نظر هدف، کاربردی بوده و با بهره‌گیری از روش فراترکیب به تحلیل عمیق پژوهش‌های گذشته پرداخته است. پژوهشگر با استفاده از این روش، یافته‌های کیفی تحقیقات قبلی را بررسی، تجمیع و ترکیب کرده است. در این راستا، با جست‌وجو در پایگاه‌های اطلاعاتی برای بازه زمانی 1393 تا 1403 برای پژوهش‌های داخلی و 2000 تا 2024 برای پژوهش‌های خارجی، تعداد 111 مطالعه شناسایی شد. پس از ارزیابی‌های دقیق، 53 مقاله مرتبط برای تحلیل نهایی انتخاب شدند.با استفاده از الگوی هفت‌مرحله‌ای ساندوسکی و باروسو، داده‌های این 53 پژوهش بررسی و تفسیر شد. نتایج نشان داد که ویژگی‌های اخلاقی مدیران منابع انسانی در سه بُعد اصلی ویژگی‌های اخلاق فردی ، ویژگی‌های اخلاقی در قبال دیگران وویژگی‌های اخلاقی در قبال سازمان دسته‌بندی می‌شوند.این پژوهش تصویری جامع و نظام‌مند از ویژگی‌های اخلاقی مدیران منابع انسانی ارائه می‌دهد و می‌تواند به‌عنوان راهنمایی برای تدوین استراتژی‌های توسعه اخلاق حرفه‌ای در مدیریت منابع انسانی استفاده شود

چکیده [English]

The ethical characteristics of human resource managers play a fundamental role in the success and sustainability of organizations. The present study, with the aim of providing a comprehensive picture of these characteristics, used the meta-synthesis method and the seven-step model of Sandusky and Barroso (2006) to analyze previous research. By reviewing studies published between 2014 to 2024 in domestic sources and 2000 to 2024 in foreign sources, 53 relevant articles were selected for the final analysis. The results showed that the ethical characteristics of human resource managers are categorized into three main dimensions including personal ethical characteristics, ethics towards others and ethics towards the organization. In this study, 85 codes, 33 concepts and 3 main categories were extracted, which provide a systematic framework for understanding and developing professional ethics in human resource management. It was also found that these characteristics have a direct impact on employee commitment, organizational productivity and the creation of an ethical culture.
