طراحی مدل مدیریت منابع انسانی فراسبز در سازمان های دولتی ایران

چکیده

پژوهش حاضر با هدف طراحی مدل مدیریت منابع انسانی فراسبز در سازمان های دولتی ایران انجام گرفته است. پژوهش از منظر هدف، کاربردی-توسعه ای بوده و از منظر روش آمیخته اکتشافی محسوب می گردد. جامعه آماری متشکل از دو گروه، شامل گروه خبرگان و کارکنان سازمانهای دولتی شهر سمنان می‌باشد. در بخش کیفی، بر اساس اشباع نظری از 15 خبره استفاده شده است. در بخش کمی نیز جامعه آماری شامل کارکنان سازمان های دولتی شهر سمنان به تعداد 2300 نفر در نظر گرفته شد که 330 نفر با استفاده از فرمول کوکران و به روش نمونه گیری تصادفی ساده به عنوان نمونه آماری انتخاب شدند. به منظور تجزیه و تحلیل داده ها از روش تحلیل تم، معادلات ساختاری و مدل سازی ساختاری- تفسیری استفاده شد. داده های مورد نیاز در بخش کیفی از طریق مصاحبه نیمه ساختاریافته و در بخش کمی از طریق پرسشنامه گردآوری گردید که روایی آن با انجام تحلیل عاملی مرتبه اول و پایایی آن از طریق آلفای کرونباخ (0.85) تأیید شد. یافته های تحلیل تم نشان داد مولفه های مدل در سه تم اصلی و شانزده تم فرعی دسته بندی می گردد. اعتباریابی مدل نیزمناسب بودن دسته بندی تم های فرعی بر اساس تم های اصلی و تأیید تم های اصلی بر اساس داده های نمونه ای را تایید کرد. در نهایت نتایج مدلسازی ساختاری-تفسیری نشان داد متغیرهای «بازخورد و ارزیابی سبز»، «الگوسازی» و «طرح های غنی سازی شغلی» جزو متغیرهای مستقل کلیدی تحقیق میباشند و «حمایت سرپرستان» تاثیرگذارترین مولفه‌ی مدل است

The present study was conducted with the aim of designing a model of ultra-green human resource management in Iranian government organizations. The research is applied-developmental in terms of its objective and exploratory in terms of mixed methods. The statistical population consists of two groups, including a group of experts and employees of government organizations in Semnan. In the qualitative section, 15 news items were used based on theoretical saturation. In the other section, the statistical population includes government organizations in Semnan, numbering 2300 people, of which 330 people were selected as statistical samples using a simple random sampling formula. In order to analyze the data, thematic analysis, structural equations, and structural-interpretive structure model were used. The required data in the qualitative section were collected through semi-structured interviews and in the quantitative section through a questionnaire, whose validity was assessed by performing first-order factor analysis and its reliability through Cronbach's alpha (0.85). The findings of the theme analysis showed that the components of the model are categorized into three main themes and sixteen sub-themes. Model validation also confirmed the appropriateness of categorizing themes based on core themes and core responses based on sample data. In the final results of structural-interpretive modeling, “green feedback and evaluation,” “role-playing,” and “job enrichment schemes” were shown to be the key independent clusters of the research, and “supervisor support” was the most influential component model.
