طراحی الگوی رهبری ذهن‌آگاه در سازمان‌های دولتی با روش مدلسازی ساختای تفسیری

چکیده

در دنیای امروزه، موثرترین و مهم‌ترین مؤلفه‌ای که باعث ایجاد تمایز در نحوه‌ی اداره‌ی سازمان‌ها می‌شود، نقش رهبری می‌باشد و محرز است که در شرایط کنونی سازمان‌ها، رهبری اثربخش با موفقیت سازمان‌ها نسبت مهمی پیدا کرده‌است، یکی از نمونه رهبری اثربخش رهبری ذهن‌آگاه است. لذا این پژوهش باهدف طراحی الگوی رهبری ذهن‌آگاه در سازمان‌های دولتی انجام شد. این پژوهش از نظر هدف، کاربردی و از حیث ماهیت و روش، توصیفی پیمایشی است. جامعه آماری پژوهش، مدیران ارشد و مدیران حوزه منابع انسانی سازمان‌های دولتی هستند که تعداد 20 نفر از آن‌ها با استفاده از روش نمونه‌گیری هدفمند انتخاب شده‌اند. ابزارگردآوری اطلاعات در بخش کیفی مصاحبه و در بخش کمی پرسشنامه است که روایی و پایایی آن‌ها با استفاده از روش محتوایی و روایی نظری و پایایی درون‌کدگذار و میان‌کدگذار تایید شد. دراین پژوهش داده‌های کیفی با روش تحلیل محتوا و نرمافزار Maxqda و نتایج کمی با روش ISM تحلیل شد. نتایج پژوهش مشتمل بر شناسایی ابعاد و مولفه‌های اثرگذار بر رهبری ذهن‌آگاه در چهار محور زمینه‌های بسترهای شکل‌گیری رهبری ذهن‌آگاهی، عوامل مداخله جوی رهبری ذهن‌آگاه به همراه ابعاد و پیامدهای آن است. نتایج پژوهش نشانگر آن است که پیاده سازی رهبری ذهن‌آگاهی درگیری مثبت در فرایندهای هدایت کارکنان، اعمال رفتارهای تحول‌گرایانه، پرورش و تقویت تجربیات با ارزش و غنی و ایجاد همسویی و همدلی تحت لوای یک فرهنگ سازمانی کارآمد و حامی را به دنبال خواهد داشت.

In today's world, the most effective and important component that creates distinction in the way organizations are run is the role of leadership, and it is certain that in the current conditions of organizations, effective leadership is successful. Organizations have found an important relationship, one example of effective leadership is conscious leadership. Therefore, this research was conducted with the aim of designing a model of conscious leadership in government organizations. This research is applied in terms of purpose and descriptive survey in terms of nature and method. The statistical population of the research is senior managers and human resource managers of government organizations, 20 of whom were selected using a targeted sampling method. The data collection tool is an interview in the qualitative part and a questionnaire in the quantitative part, the validity and reliability of which were confirmed using the content method and theoretical validity and intra-coder and inter-coder reliability. In this research, qualitative data were analyzed with content analysis method and Maxqda software, and quantitative results were analyzed with ISM method. The results of the research include the identification of the dimensions and components affecting mindful leadership in the four axes of the contexts of the formation of mindful leadership, the intervening factors of mindful leadership along with its dimensions and consequences. The results of the research show that the implementation of mindfulness leadership will lead to positive involvement in the processes of guiding employees, applying transformational behaviors, nurturing and strengthening valuable and rich experiences,
