شناسایی چالش‌ها و فرصت‌های بکارگیری هوش مصنوعی درمدیریت منابع انسانی: رویکرد فراترکیب

چکیده

علی‌رغم سرمایه‌گذاری زیاد جهت بکارگیری هوش مصنوعی در حوزه منابع انسانی، شناسایی چالش‌ها و فرصت‌های این رویکرد نو، از نظرها دور مانده است. در همین راستا هدف از پژوهش حاضر شناسایی چالش‌ها و فرصت‌های بکارگیری هوش مصنوعی در مدیریت منابع انسانی است.
روش این پژوهش کیفی، فراترکیب است. ابزار گردآوری داده‌ها، اسناد و مدارک پژوهشی و کتابخانه‌ای گذشته در این حوزه است. شیوه تحلیل داده‌ها، کدگذاری باز است.
مطابق با یافته‌های پژوهش از میان 950 مقاله و پایان‌نامه مرتبط تعداد 44 تحقیق اصلی یا معیار شناسایی مورد تحلیل قرار گرفتند. گزاره‌های مستخرج دربرگیرنده 64 کد، 18 مفهوم، 4 مقوله فرعی و 2 مقوله اصلی است.
بر اساس نتایج حاصل از تحلیل داده‌ها، چالش‌های بکارگیری هوش مصنوعی در مدیریت منابع انسانی عبارتند از: چالش فنی/ اطلاعاتی، چالش انسانی، چالش اخلاقی/ قانونی، چالش سازمانی. همچنین فرصت‌های بکارگیری هوش مصنوعی در مدیریت منابع انسانی عبارتند از: بهبود تجربه کاربری کارکنان، بهبود فرایندهای منابع انسانی، کاهش هزینه‌های مدیریت منابع انسانی، توسعه استراتژی‌ها، همراستایی با تحول دیجیتال و حرکت نسل هزاره و ارتقا سطح مدیریت.

Despite the large investment in applying artificial intelligence in the field of human resources, identifying the challenges and opportunities of this new approach has remained far from the opinions. In this regard, the aim of this research is to identify the challenges and opportunities of using artificial intelligence in human resources management.
The method of this qualitative research is meta-composite. The data collection tool is past research and library documents in this field. The method of data analysis is open coding.
According to the research findings, among 950 related articles and theses, 44 main researches or identification criteria were analyzed. The extracted propositions include 64 codes, 18 concepts, 4 sub-categories and 2 main categories.
Based on the results of data analysis, the challenges of using artificial intelligence in human resources management are: technical/informational challenge, human challenge, ethical/legal challenge, organizational challenge. Also, the opportunities of using artificial intelligence in human resources management include: improving the user experience of employees, improving human resources processes, reducing the costs of human resources management, developing strategies, aligning with digital transformation and the movement of the millennial generation, and improving the level of management.
